保險(xiǎn)代理人職業(yè)成熟度及提升策略

【摘要】:近年來(lái),我國(guó)保險(xiǎn)業(yè)發(fā)展迅猛,2013年我國(guó)為世界第四大保險(xiǎn)市場(chǎng),是世界最具潛力的新興保險(xiǎn)地區(qū)之一,巨大的市場(chǎng)提高了保險(xiǎn)從業(yè)人員的素質(zhì)要求。由于我國(guó)保險(xiǎn)代理人制度起步較晚,保險(xiǎn)代理人群體存在個(gè)人素質(zhì)不高,缺乏職業(yè)素養(yǎng)以及缺乏信用等問(wèn)題,直接影響著保險(xiǎn)公司的形象與保險(xiǎn)行業(yè)的發(fā)展。在保險(xiǎn)業(yè)蓬勃發(fā)展的今天,提高保險(xiǎn)代理人素質(zhì),篩選優(yōu)秀保險(xiǎn)代理人是規(guī)范保險(xiǎn)市場(chǎng)的因素,是保險(xiǎn)公司提高競(jìng)爭(zhēng)力的關(guān)鍵。 本研究在綜述相關(guān)文獻(xiàn)基礎(chǔ)上,運(yùn)用文獻(xiàn)法、訪談法等研究方法,確定測(cè)量保險(xiǎn)代理人職業(yè)成熟度的維度,設(shè)計(jì)關(guān)于保險(xiǎn)代理人群體的測(cè)量工具。從保險(xiǎn)代理人職業(yè)領(lǐng)域特殊性出發(fā),考察了部分省級(jí)、市級(jí)保險(xiǎn)公司保險(xiǎn)代理人職業(yè)成熟度的現(xiàn)狀及特點(diǎn)。總結(jié)出保險(xiǎn)代理人職業(yè)成熟度各維度的特點(diǎn)以及各個(gè)體人口特征因素與其職業(yè)成熟度水平的關(guān)系,實(shí)證研究的結(jié)果表明: 1、保險(xiǎn)代理人職業(yè)成熟度是一個(gè)由多成分夠成的結(jié)構(gòu)。保險(xiǎn)代理人群體的職業(yè)成熟度各維度中職業(yè)角色認(rèn)知、組織適應(yīng)能力和情緒控制能力維度得分較低,職業(yè)情感和崗位勝任能力維度得分較高。 2、保險(xiǎn)代理人群體女性職業(yè)成熟度比男性高。 3、得到過(guò)獎(jiǎng)勵(lì)的代理人比沒有得到過(guò)獎(jiǎng)勵(lì)的代理人職業(yè)成熟度高、從事保險(xiǎn)代理人工作時(shí)間越長(zhǎng)者職業(yè)成熟度越高。 4、年齡與學(xué)歷對(duì)保險(xiǎn)代理人職業(yè)成熟度無(wú)相關(guān)關(guān)系。 5、保險(xiǎn)代理人在職業(yè)成熟度上存在的最主要的問(wèn)題是:代理人主體意識(shí)欠缺,內(nèi)在動(dòng)力不足,選拔和培訓(xùn)機(jī)制不完善。 本研究所取得的一些研究結(jié)論對(duì)保險(xiǎn)代理人職業(yè)指導(dǎo)具有重要的實(shí)踐價(jià)值。在未來(lái)對(duì)保險(xiǎn)代理人的職業(yè)培養(yǎng)中,首先,要注重保險(xiǎn)代理人的職業(yè)道德和信念的培養(yǎng),制定恰當(dāng)標(biāo)準(zhǔn),提高多種能力。其次,要增強(qiáng)主體意識(shí),激發(fā)內(nèi)在動(dòng)力。第三,完善選拔機(jī)制,提高準(zhǔn)入門檻。第四,改善培訓(xùn)機(jī)制,促進(jìn)專業(yè)發(fā)展。第五,引入激勵(lì)機(jī)制,創(chuàng)造良好環(huán)境。
[Abstract]:In recent years, China's insurance industry has developed rapidly. In 2013, China is the fourth largest insurance market in the world, and is one of the most potential emerging insurance regions in the world. The huge market has improved the quality requirements of insurance practitioners. Due to the late start of insurance agent system in our country, the personal quality of insurance agent group is not high, the lack of professional literacy and lack of credit, which directly affect the image of insurance company and the development of insurance industry. In today's insurance industry, improving the quality of insurance agents and selecting excellent insurance agents are the key factors to standardize the insurance market and to improve the competitiveness of insurance companies. On the basis of summarizing the relevant literature, this study uses the methods of literature and interview to determine the dimensions of measuring the professional maturity of insurance agents, and designs a measurement tool about insurance agents' population. Based on the particularity of insurance agent's occupation field, the present situation and characteristics of insurance agent's professional maturity in some provincial and municipal insurance companies are investigated. This paper summarizes the characteristics of insurance agents' career maturity in different dimensions and the relationship between individual demographic characteristics and their professional maturity levels. The empirical results show that: Insurance agent career maturity is a multi-component structure. The occupational role cognition, organizational adaptability and emotional control ability of insurance agent group are lower in each dimension of career maturity, and higher in occupational emotion and post competence. 2, the insurance agent group female career maturity is higher than the male. (3) the agents who have been rewarded have higher professional maturity than those who have not been rewarded, and the older the working hours are, the more mature the insurance agents are. 4. There is no correlation between age and academic background on insurance agent's career maturity. 5. The main problems of insurance agent in career maturity are: lack of agent's subjective consciousness, lack of internal motive force, imperfect selection and training mechanism. Some conclusions obtained in this study have important practical value for insurance agent career guidance. In the future, we should pay attention to the cultivation of insurance agent's professional ethics and belief, establish appropriate standards and improve many kinds of abilities. Secondly, we should strengthen the consciousness of the subject and stimulate the inner motive force. Third, perfect the selection mechanism and raise the entry threshold. Fourth, improve the training mechanism and promote professional development. Fifth, the introduction of incentive mechanisms to create a good environment.
