融媒體背景下新華網(wǎng)江蘇頻道采編人員激勵(lì)對(duì)策研究

【摘要】:技術(shù)的發(fā)展倒逼傳媒業(yè)發(fā)生巨大變化,融媒體大幕以迅猛之勢(shì)闖進(jìn)了我們的生活。作為一家有著17年歷史的中央重點(diǎn)新聞網(wǎng)站的地方頻道,新華網(wǎng)江蘇頻道跟很多媒體一樣,面臨著前所未有的沖擊,轉(zhuǎn)型壓力巨大,內(nèi)容部門的管理模式遭遇極大挑戰(zhàn)。本文在對(duì)融媒體背景下采編人員激勵(lì)理論研究的基礎(chǔ)上,深入新華網(wǎng)江蘇頻道內(nèi)部,采用文獻(xiàn)分析法、調(diào)研分析法、問卷調(diào)查法、經(jīng)驗(yàn)總結(jié)法,對(duì)新華網(wǎng)江蘇頻道的激勵(lì)現(xiàn)狀、存在問題進(jìn)行了深入分析,在此基礎(chǔ)上提出了激勵(lì)對(duì)策方案。文章正文部分主要分為四個(gè)部分,具體闡述如下:1.在查閱和梳理文獻(xiàn)基礎(chǔ)上,詳細(xì)闡述了融媒體發(fā)展的現(xiàn)狀和在這一背景下新聞網(wǎng)站采編人員面臨的挑戰(zhàn)。2.通過調(diào)研分析法、問卷調(diào)查法,對(duì)當(dāng)前新華網(wǎng)江蘇頻道的激勵(lì)現(xiàn)狀及存在問題進(jìn)行調(diào)查,發(fā)現(xiàn)存在問題主要為:薪酬分配標(biāo)準(zhǔn)不夠科學(xué)、透明;職級(jí)晉升通道不夠清晰、具體;績(jī)效考核不夠公開,公正;職業(yè)激情未能釋放,壓力偏小;缺少自我價(jià)值實(shí)現(xiàn)的土壤。3.針對(duì)調(diào)查情況,結(jié)合新華網(wǎng)江蘇頻道的實(shí)際情況,提出了頻道采編人員激勵(lì)對(duì)策,從目標(biāo)激勵(lì)、薪酬激勵(lì)、績(jī)效激勵(lì)和人文激勵(lì)四個(gè)方面進(jìn)行了詳細(xì)設(shè)定。4.為確保激勵(lì)設(shè)計(jì)進(jìn)展有序,根據(jù)調(diào)查及相關(guān)理論基礎(chǔ),提出了激勵(lì)方案實(shí)施中的保障措施。在融媒體大背景下,人人皆“媒體”,傳統(tǒng)的新聞傳播模式遭遇“軟抵觸”,雖有發(fā)聲卻無落地。作為中央重點(diǎn)新聞網(wǎng)站,責(zé)任重大,如果不從內(nèi)部好好研究如何激發(fā)采編人員的活力去適應(yīng)這一變化,后果不堪設(shè)想。本文關(guān)于融媒體背景下新華網(wǎng)江蘇頻道采編人員激勵(lì)對(duì)策的研究為同類型組織進(jìn)行激勵(lì)設(shè)計(jì)改造提供了實(shí)證研究范例,對(duì)中央重點(diǎn)新聞網(wǎng)站以及地方頻道采編人員的激勵(lì)機(jī)制研究具有一定的借鑒意義。
[Abstract]:The development of technology has led to tremendous changes in the media industry, and the media scene has entered our lives in a swift and violent fashion. As a local channel of a 17-year old central key news website, Xinhua Jiangsu Channel is like many media. Facing the unprecedented impact, the pressure of transformation is enormous, the management mode of content department is confronted with great challenge. Based on the research on the theory of staff motivation in the context of media fusion, this paper goes deep into the interior of Xinhuanet Jiangsu Channel. By means of literature analysis, investigation and analysis, questionnaire survey and experience summarization, the paper makes a thorough analysis of the current situation and existing problems of Xinhuanet Jiangsu Channel. On this basis, the paper puts forward the plan of incentive countermeasures. The main body of the article is divided into four parts, the specific elaboration is as follows: 1. On the basis of consulting and combing the literature, In this paper, the current situation of media integration and the challenges faced by news website editors under this background are described in detail. By means of investigation and analysis and questionnaire survey, the current incentive status and existing problems of Xinhuanet Jiangsu Channel are investigated. The main problems are: the standard of salary distribution is not scientific and transparent; the path of promotion is not clear and specific; the performance appraisal is not open and fair; the professional passion is not released and the pressure is small; According to the investigation situation, combined with the actual situation of Xinhuanet Jiangsu Channel, this paper puts forward the incentive countermeasures for the channel editors, from the goal incentive, the salary incentive, the target incentive, the salary incentive, the target incentive, the salary incentive, the target incentive, the salary incentive, In order to ensure the progress of incentive design in an orderly manner, according to the investigation and related theoretical basis, this paper puts forward the safeguard measures in the implementation of incentive scheme. As a central key news website, it has a heavy responsibility. If we do not study from within how to stimulate the vitality of the editors to adapt to this change, The results are unthinkable. The research on incentive countermeasures of Xinhua Jiangsu Channel staff in the context of media integration provides an empirical example for the design and transformation of the same type of organizations. It has certain reference significance to the research of the incentive mechanism of the central key news website and the local channel editor.
