【摘要】：在整合已有研究的基礎(chǔ)上,通過(guò)構(gòu)型分析來(lái)研究不同性質(zhì)的環(huán)境動(dòng)態(tài)性及其對(duì)企業(yè)戰(zhàn)略性雇傭策略的復(fù)合性影響,并構(gòu)建出基于動(dòng)態(tài)環(huán)境的企業(yè)雇傭策略選擇機(jī)制以促進(jìn)該領(lǐng)域研究的發(fā)展。研究認(rèn)為,環(huán)境的動(dòng)態(tài)性是多維的,其中的知識(shí)擴(kuò)散速度會(huì)影響企業(yè)的知識(shí)管理范式和雇傭策略,而競(jìng)爭(zhēng)環(huán)境的波動(dòng)決定了企業(yè)需要具備的人力資源柔性的程度,但對(duì)雇傭策略的影響則不明確。研究結(jié)果表明,處于知識(shí)慢速擴(kuò)散環(huán)境的企業(yè)適宜采取長(zhǎng)期雇傭,競(jìng)爭(zhēng)環(huán)境的波動(dòng)程度則會(huì)影響企業(yè)管理知識(shí)員工的方式;當(dāng)環(huán)境中知識(shí)快速擴(kuò)散但競(jìng)爭(zhēng)環(huán)境波動(dòng)較低時(shí),企業(yè)適宜采用短期雇傭;當(dāng)知識(shí)擴(kuò)散速度和競(jìng)爭(zhēng)環(huán)境波動(dòng)都較高時(shí),企業(yè)適宜采取多元雇傭。
[Abstract]:On the basis of integrating the existing research, this paper studies the environmental dynamics of different properties and its compound influence on the strategic employment strategy of enterprises through configuration analysis. In order to promote the development of the research in this field, the dynamic nature of the environment is multidimensional, and the speed of knowledge diffusion will affect the knowledge management paradigm and employment strategy. The fluctuation of competitive environment determines the degree of human resource flexibility that enterprises need, but the influence on employment strategy is not clear. The research results show that enterprises in slow diffusion of knowledge environment is suitable for long-term employment. The degree of fluctuation of competitive environment will affect the way of managing knowledge employees; when knowledge spreads rapidly in the environment but the fluctuation of competition environment is low, the enterprise is suitable for short-term employment; when the speed of knowledge diffusion and the fluctuation of competitive environment are both high, Enterprises should adopt multiple employment.
